Resumo(s): | A crescente evolução das tecnologias digitais, exponenciada pela atual crise
pandémica, aumentaram o interesse no estudo relacionado com a temática do teletrabalho.
Numa altura em que emergem enormes desafios, torna-se importante saber em que medida
este regime de trabalho se relaciona com o vínculo estabelecido pelos profissionais com a sua
organização, bem como o papel que o conflito entre as responsabilidades laborais e familiares
poderão ter nesta relação. Assim, este estudo tem como principal objetivo investigar a relação
entre o teletrabalho e as três componentes do empenhamento organizacional, bem como
analisar o papel mediador do conflito trabalho-família, na sua bidirecionalidade, em cada uma
destas relações. Para tal, foi realizado um estudo quantitativo (n = 221), com aplicação de um
questionário online a profissionais residentes em Portugal e a exercer alguma da sua atividade
laboral em regime de teletrabalho. Os resultados permitem afirmar que o teletrabalho
relaciona-se positivamente com o empenhamento afetivo e normativo, mas não se relaciona
com o empenhamento instrumental. No entanto, o Conflito do Trabalho para a Família (CTF)
possui um papel mediador, completo, na relação entre o teletrabalho e o empenhamento
instrumental, tornando-a negativa quando presente. Pelo contrário, o Conflito da Família para
o Trabalho (CFT) não possui qualquer papel mediador na relação entre o teletrabalho e cada
uma das dimensões do empenhamento. Assim, estes resultados acrescentam conhecimento
à literatura existente e sublinham a importância do teletrabalho como uma prática a
perpetuar no futuro, pelos benefícios que proporciona quer para os indivíduos, quer para as
organizações, e sociedade. The evolution of digital technologies, exponentiated by the pandemic crisis, raised the interest in the study of topics related to telework. In a challenging time like this, it becomes important to understand how this work arrangement is related to the connection between employees and their organizations, as well as the mediating role that the conflict between work and family responsibilities can play in this relationship. Thus, the main goal of this study is to investigate the relationship between telework and the three components of organizational commitment, as well as to analyze the mediating role of work-family conflict, in its bidirectionality, in each of these relationships. To this end, a quantitative study was conducted (n = 221), with the application of an online survey to professionals residing in Portugal who carried out some work activity in a telework regime. Based on the results, it can be concluded that telework is positively related to affective and normative commitment, but it is not related to instrumental commitment. Nevertheless, the Work-to-Family Conflict (WFC) has a role of complete mediation in the relationship between telework and instrumental commitment, making this relationship negative when it is present. Regarding the Family-to Work Conflict (FWC), there is no mediating role between telework and all dimensions of commitment. Thus, the results of this study add knowledge to the existing literature and highlight the importance of this practice in the future, due to the benefits it provides for individuals, organizations, and society. |
