Resumo(s): | A presente investigação teve como objetivo inicial a identificação do perfil de competências-chave
procurado nos voluntários, nomeadamente, no caso das organizações de estudantes. Em seguida, foi
analisado o processo de recrutamento e seleção praticado nestas organizações com o objetivo de
identificar as competências avaliadas nos candidatos ao longo desse processo. A investigação pretendeu,
ainda, comparar as competências-chave procuradas em organizações sem fins lucrativos nacionais e
internacionais. Nesse sentido, foram estudadas duas organizações de estudantes, uma com abrangência
nacional e outra internacional, a Young Minho Enterprise e a AIESEC UMinho, respetivamente.
Para a realização da presente dissertação, considerando o seu carácter exploratório, foi adotada a
metodologia de natureza qualitativa. O procedimento de recolha de dados foi executado a partir da
realização de entrevistas junto dos Presidentes das organizações de estudantes e dos voluntários com
funções distintas das mesmas organizações.
Com este trabalho pretende-se contribuir para o aprofundamento do conhecimento em relação às
práticas de gestão de recursos humanos, nomeadamente no que concerne ao recrutamento e seleção,
em organizações que têm sido pouco estudadas. Acredita-se que o estudo deste tipo de organizações
poderá contribuir para um conhecimento contextualizado e diversificado do modo de gerir diferentes
tipos de colaboradores como é o caso dos voluntários. Esta dissertação pretende também promover a
transferência de conhecimento entre as organizações sem fins lucrativos e as empresas lucrativas,
promovendo a melhoria contínua dos processos de gestão de recursos humanos.
Em suma, foi possível concluir que as organizações de estudantes têm definido um conjunto de
competências-chave que procuram nos voluntários. Daí, todo o processo de recrutamento e seleção
utilizado ser adaptado a esse perfil de competências-chave. Apesar de nestas organizações o trabalho
ser totalmente realizado por jovens em regime de voluntariado, o recrutamento e seleção são marcados
pelo profissionalismo. The present research had the initial goal of identifying the profile of key competencies sought in the volunteers, namely, in the case of student organizations. Then, the recruitment and selection process practiced in these organizations was analyzed in order to identify the competencies evaluated in the candidates during this process. The research also intended to compare the key competencies sought in national and international non-profit organizations. In this sense, two student organizations, one with national coverage and another international, were studied, Young Minho Enterprise and AIESEC UMinho, respectively. Due to the exploratory nature of the present dissertation, the qualitative methodology was adopted. The data collection procedure was carried out throughout the conduction of interviews with the Presidents of the student organizations and volunteers with different functions within the same organizations. This work intends to contribute to the deepening of knowledge regarding human resources management practices, namely on the subject of recruitment and selection, in organizations where there has been a lack of study. It is believed that the study of this type of organizations can contribute to a contextualized and diversified knowledge of the manner in which different types of collaborators, as is the case of volunteers, are managed. This dissertation also aims to promote the transfer of knowledge between nonprofit organizations and profitable companies, promoting the continuous improvement of human resources processes. In short, it was possible to conclude that student organizations have defined a set of key competencies that they seek in volunteers. Hence, the entire recruitment and selection process used is adjusted to this key competency profile. Although in these organizations, the work is fully carried out by young people on a voluntary basis, recruitment and selection are marked by professionalism. |
