Resumo(s): | Partindo de três conceitos distintos, - mentoria, justiça organizacional e empenhamento
organizacional -, este estudo procurou, por um lado, analisar o processo de mentoria informal em
contexto militar gendármico no sentido de aferir a perceção de (in)justiça por parte dos oficiais desta
instituição. Por outro lado, avaliar a relação e o efeito da perceção de (in)justiça no empenhamento
organizacional daqueles profissionais.
Desenvolvidas as múltiplas hipóteses foram estas testadas através de um inquérito por
questionário junto de 268 oficiais da Guarda Nacional Republicana. Deste universo de casos, 111
expressaram que tiveram ou têm um mentor.
Os resultados indicaram que os oficiais que são alvo de mentoria informal têm uma maior
perceção de justiça interacional, revelando que o relacionamento interpessoal e comunicacional se
encontra favorecido por essa relação. Por outro lado, sugerem que a mentoria informal pode servir
como elo de tensão e perceção de injustiça para com aqueles que não são protegidos. Revelando as
funções tipo da mentoria uma correlação significativa com a justiça interacional, subsistiu ainda mais
uma correlação significativa, nomeadamente entre a função tipo da mentoria de desenvolvimento da
carreira e a justiça distributiva, dando uma visão instrumental à relação, apoiada pela correlação
verificada entre as funções tipo da mentoria (exceto a função tipo da mentoria de modelação de papéis)
e o empenhamento instrumental e normativo.
Caraterizando-se a organização pelo elevado empenhamento afetivo e a baixa perceção de
justiça distributiva, verificou-se que a justiça interacional e procedimental se correlacionam com o
empenhamento afetivo e normativo, caminhando na direção do modelo dos efeitos diferenciais de
McFarlin & Sweeney (1992), segundo o qual a justiça distributiva tem consequências diferentes da
justiça interacional e procedimental na explicação do empenhamento organizacional. Contudo, a justiça
distributiva tem poder explicativo sobre o empenhamento instrumental, indiciando que esta se associa
preferencialmente com a satisfação de determinados resultados (recompensas), contrastando com o
modelo referido, nomeadamente ao advogar a sua não correlação com o empenhamento. Starting with three distinct concepts, – mentoring, organizational justice and organizational commitment –, this study has tried, on one hand, to analyze the process of informal mentoring in the gendarme military context in order to understand the sense of (in)justice by the officers of this institution. On the other hand, it has tried to verify, correlate and to analyze the way organizational commitment is a consequent of organizational justice. With the multiple hypothesis established, they have been tested through a questioning enquire proposed to 268 officials with the “Guarda Nacional Republicana”. Of these, 111 affirmed that they had or have a mentor. The results have shown that the officials who benefit of informal mentoring have a better perception of interactional justice, showing that the interpersonal and communicational relationship is favored in that relationship. On the other hand, the informal mentoring may be a tension link and give a perception of injustice to those who are not protected. Bearing in mind that the functions of mentoring have revealed a significant correlation with interactional justice, a significant correlation has subsisted, especially between the typical function of mentoring in the carrier development and the distributive justice, giving an instrumentalist vision to the relationship, supported by the correlation observed between the typical functions of mentoring (except the mentoring typical function of modeling roles) and the continuance and normative commitment. The organization is characterized by high affective commitment and low perception of distributive justice. Thus, it has been observed that interactional justice and procedural justice are correlated to the affective and normative commitment, heading towards the model of differential effects of McFarlin & Sweeney (1992), according to which the distributive justice has different consequences from interactional justice and procedural justice when explaining organizational commitment. Nevertheless, distributive justice has explainable power over continuance commitment, revealing that this is preferably associated to satisfying certain results (rewards), in contrast to the referred model mainly when defending its non correlation to commitment. |
