Resumo(s): | Este estudo visou compreender a relação existente entre a Inteligência Artificial e a Gestão dos
Recursos Humanos. A escolha do caso específico do Recrutamento e Seleção deveu-se ao facto de serem
os processos mais propícios a esta influência, e também à necessidade de restringir o campo de
investigação, de modo a ser um estudo mais focalizado.
“A visão da inteligência artificial (IA) evoluiu significativamente desde 1950, quando Alan Turing
levantou a questão de saber se as máquinas podem pensar. Hoje, a IA está a transformar sociedades e
economias. Promete gerar ganhos de produtividade, melhorar o bem-estar e ajudar a enfrentar os
desafios globais, como mudanças climáticas, escassez de recursos e crises de saúde. Ainda assim,
enquanto os sistemas de IA são adotados em todo o mundo, o seu uso pode levantar questões e desafios
relacionados aos valores humanos, justiça, determinação humana, privacidade, segurança e
responsabilidade, entre outros.” (OECD, 2019, p.16). Assim sendo, a literatura existente na temática
permitiu desenvolver alguns contextos em que a IA pudesse ser tanto benéfica como desvantajosa,
contextos esses que transcendiam a esfera pessoal para a esfera do trabalho. Várias questões como
rapidez, análise de um grande volume de dados, libertação de funções nos cargos de Gestão e Recursos
Humanos (GRH), foram abordados. Mas com estes também estão associados pontos que poderão ser
vistos como barreiras à adoção plena da IA na GRH como ética, justiça, contacto humano, entre outros.
Neste estudo foi utilizada uma metodologia qualitativa assente no paradigma interpretativista e
na perspetiva fenomenológica. Posto isto, recorri às entrevistas em profundidade como método de
recolha de dados, sendo que foram entrevistadas nove pessoas. Algumas estão de momento a exercer
funções na área de Gestão de Recursos Humanos (GRH), outras estarão a terminar o seu mestrado na
área tendo experiência laboral prévia em funções de GRH.
O presente trabalho possui o intuito de contribuir para a área de estudo, impulsionando novas
pesquisas sobre a correlação entre a Inteligência Artificial e a Gestão de Recursos Humanos pois ela
existe, pretendendo encadear a discussão académica em torno da utilização da tecnologia numa área
de ciência humana que é a GRH. Algo que até então seria impensável, hoje em dia vemos um apetrechar
das empresas de inovação e novas tecnologias. Isto simboliza um cambiar na visão tradicional do modo
de operar das empresas, onde muitas procuram na Inteligência Artificial um auxílio de forma a maximizar
os seus funcionários e a sua produtividade. This study aimed to understand the relationship between Artificial Intelligence and Human Resources Management. The choice of the specific case of Recruitment and Selection was due to the fact that they are the most propitious processes to this influence, and also the need to restrict the field of investigation, in order to be a more focused study. “The artificial intelligence (AI) landscape has evolved significantly from 1950 when Alan Turing first posed the question of whether machines can think. Today, AI is transforming societies and economies. It promises to generate productivity gains, improve wellbeing and help address global challenges, such as climate change, resource scarcity and health crises. Yet, as AI applications are adopted around the world, their use can raises questions and challenges related to human values, fairness, human determination, privacy, safety and accountability, among others.” (OECD, 2019, p.16). Therefore, the existing literature on the subject allowed the development of some contexts in which AI could be both beneficial and disadvantageous, contexts that transcended the personal sphere to the sphere of work. Several issues such as speed, analysis of a large volume of data, release of functions in Management and Human Resources (HRM) positions were addressed. But with these there are also associated points that may be seen as barriers to the full adoption of AI in HRM such as ethics, justice, human contact, among others. In this study, was used a qualitative methodology based on the interpretive paradigm and the phenomenological perspective. That said, I resorted to in-depth interviews as a method of data collection, and nine people were interviewed. Some are currently working in the area of Human Resources Management (HRM), others are finishing their masters degree in the area, having previous work experience in HRM functions. The present work aims to contribute to the study area, promoting new research on the correlation between Artificial Intelligence and Human Resource Management as it exists, intending to chain the academic discussion around the use of technology in an area of human science which is the HRM. Something that until then would have been unthinkable, nowadays we see companies equipping with innovation and new technologies. This symbolizes a change in the traditional view of the way companies operate, where many seek assistance in Artificial Intelligence in order to maximize their employees and their productivity. |
